Scenario

This is a continuation from assignment 1. Please refer to assignment 1 for your


information of FIS team in Myanmar operation in the early period.
FIS team in Myanmar
Besides the project for UPG, FIS involves in a number of projects in Myanmar,
every project at least will last for 6 to 12 months. Therefore, the Vietnamese
people 2 people at a time - will be allowed to go back Vietnam as their 6-days
vacation every 3 months. For this time, its Minh and Lisas turn.
On the plane, Lisa tries to talk with Minh about the situation in Myanmar. She
points out the reason for Minh to change his leadership styles as following:
- Myanmar is a less developing country in ASEAN community. As compared to
Vietnam, Myanmar labour is lower in quality. They are quite slow, bad at English,
dont have industrial working attitude. They need training.
- Myanmar culture is heavily influenced by Buddhism. People here are easy to get
hurt. They need gentle caring and specific leading.
- Because of the incompatibility between Minh and Myanmar employees, the
turnover rate is pretty high. It places the Vietnamese seniors in difficulties of
managing unstable work forces.
- Besides having a well-prepared residential environment, Vietnamese seniors

have less motivation to work for limited expense account, short leave, pressure of
work recently.
Back to Vietnam, they have a meeting with FIS Chairman and Board of Director,
Because of being behind the schedule, they are urged to fasten the progress and
announced that UGP partner wants to join in and establish their control authority
on the project. They proposed some changes as they learn that the ERP system
need to be tailored to fit well with their working condition. FIS are granted a 6month extension to fulfill the project and have to adjust a part of the project
according to customers request.
Minh knows that he must not only change his leadership style but also reset the
working environment and regulation in order to refresh his crew to keep up with
the request of the customer.
Bear all this in mind, Minh gets back to Myanmar with a brand new program to
run.
- For Myanmar employees: (1) enroll more local people with requirement of
interpersonal skill and multi-cultural experience, ability to work under pressure
(2) conduct training course for newbies; (3) assign Vietnamese seniors as
mentors to Myanmar employees; (4) pay on productivity and duration of work.
- For Vietnamese seniors: (1) apply new payment policy wherein they will be paid
500% higher for working on their vacation; (2) reward for leader whose team has
least labor turnover.
- Also, (1) he involves less in the task assignment of sub-teams, and leave it for
the team leader; (2) ask team leaders to works closely with Myanmar operatives
and report back to him as soon as having problem arisen; (3) require Lisas team
to implement a virtual forum for everybody to post their feedback and comment
upon their jobs then edit (if necessary) and transfer to whom it may concern and
follow up until it handled./.

Introduction
In this assignment, I did research to compare of motivational theories applied by
FIS team in Myanmar in the periods of change. Show the appropriate evaluation
on the usefulness of a motivation theory for Mr Minh and factors affecting the
effectiveness of FIS team using defined criteria such as the leadership style, the
environment, the payment policy etc. I have illustrated each stage of FIS in
Myanmar. Then I find out factors that may promote or inhibit the development
of effective teamwork in organizations and evaluate the impact of technology on
team functioning. I try my best to bring the most common of the motivation
theories, teamwork, groups and group dynamic of FIS in this report.

3.1 Discuss the impact that different leadership styles may have on motivation
in organization in period of change.
Motivation is the process by which the behaviour of an individual is
influenced by others, through their power to offer or withhold satisfaction
of the individuals needs and goals. (BPP Learning Media, 2010). Leadership
style is one of the important factors for creating motivation and inspire for
everyone. They make company culture affects the organization and its
performance. There are many different kinds of leadership styles and each
different leadership style will motivate to the organization's promotion. Leaders
need to motivate followers because it will make employees become loyal,
encourage worker creativity and improve energize to work. Leadership
styles have different types, each type has its own impact on motivation in FPT
Information System in Myanmar, and it will be discuss below:
Before FPT Information System changing leadership styles:
In phase 1, Mr. Minh is Managing Director of the company, he is well-known a
notoriously fastidious person and he has applied the Coercive leadership style.
Working with him, subordinates are assigned tasks clearly and required to
strictly follow and he shouts at them sometimes. If there is something that they
need his guidance, he will spare time for them, but he doesnt encourage that, he
wants his people to look around for solutions themselves. Staff asked him and
then he answer, he does not care about the difficulties in the work of staff .And
he never hook the staff when they resign. This leadership style make member
feel hurt and do not know what to do. They are always in a state of fear, do not
ask anything expertise from Mr. Minh. It is lead to employees are not motivated
to work. (Scenario 2015)

After FPT Information System may changing follow leadership style:


In phase 2, in the time Mr. Minh come back to Vietnam, after Lisa tries to talk
with Minh about the situation in Myanmar. He has applied coaching
leadership style, which can help Mr. Minh focused on developing people for
the future, improve their performance and personal skill better. With this phase,
he is very concerned about staff. He enrolls more local people with
requirement of interpersonal skill and multi-cultural experience, ability to work
under pressure, conduct training course for newbies, he assigned Vietnamese
seniors as mentors to Myanmar employees and special he will pay on
productivity and duration of work. Mr. Minh not does all the work but he
assigned to the team leader, he asked team leaders to works closely with
Myanmar operatives and report back to him as soon as having problem arisen.
He also require Lisas team to implement a virtual forum for everybody to post
their feedback and comment upon their jobs then edit and transfer to whom it
may concern and follow up until it handled. For Vietnamese seniors, He has
applied the new billing policy they will be paid 500% higher to work in their
holidays and the reward for the leader of a party of most labor turnover.

3.3 Evaluate the usefulness of a motivation theory for managers


Management has always played an important role for the success of a certain
organization. In other words, the success of each organization will depend on
innovation, productivity and efficiency. Organizations must find effective ways
for proper motivation of their managers. Motivation is the key to the excellent
performance of each employee. Different types of motors have a unique way of
encouraging behavior required of each "partner". Applying Process theory help
management of FPT Information System in Myanmar motivate their employees
effectively. Because process theories explain the thought processes behind an
individual's behavior. Although it is difficult for management to find out the
motivation of each individual, but this will be more efficient.
To the employees: Mr Minh adds more local people with skills required to
communicate, multicultural experience and ability to work under pressure. He
conducts training for newbies, assigns Vietnamese seniors as mentors to
Myanmar employees. Employees have direct, skill and knowledge to improve

work efficiency. Special, he pays on productivity and duration of work. It makes


employees feel more satisfy with their job and more motivate to work. It leads
to higher productivity. About absence rate, Mr. Minh pays on productivity,
duration of work and paid 500% higher for working on their vacation. It makes
employees have more motivation to work and want to do overtime, absence
rate will be decrease. In addition, pay on productivity, duration of work and
reward for leader whose team has least labour turnover make employees and
leader will try hard to remind employees and make solution to keep the labour
turnover lower. When Mr. Minh changes the leadership style and reset the
working environment, employees feel fair and happy to work and they feel they
are understand. It leads to increase of employees satisfaction and nobody
wants to resign from their job.

To the middle manager and leader: Vietnamese seniors as Mentors to Myanmar


employees will be paid follow productivity. This motivates the seniors and help
for employees with more knowledge and experience from seniors. Apply new
payment policy wherein they will be paid 500% higher for working on their
vacation, they just want and work in the holiday because the high salary.
To the environment: Mr. Minh will involve less in the task assignment and leave
it for the team leader. When they have difficult, Mr. Minh will help them solve
and the pressure of the work will decrease. Furthermore, Mr. Minh required
Lisas team to implement a virtual forum for everybody to post their feedback
and comment. It makes the relationship between employees and management
more closely. People can share their opinion on the virtual forum that is no
longer afraid as before. All of this makes a great working environment.

4.1. Expain the nature of groups and group behaviour within FPT IS
- Nature of group is any collection of people who perceive themselves to be a
group.
Type of group:
Informal groups are emerging naturally due to the response and
common interests of the members of an organization who can
easily identify with the goals or independent activities of the
group (Yahuwdah Tabilog 2015)
Formal groups are put together by organization, will have a
formal structure and a function for which they are held
responsible (Organization and Behavior, page 226): they are task
oriented, and become a team. Leaders may be chosen within the
group, but are typically given authority by the organization.
In FPT Information, in this structure of functional departmentation,
Mr Minh is assigned to be the Managing Director of the company.
Vietnames expatriates are assigned to be the manager, managing
Myanmar operatives. Wherein Technology department has 3 team
leaders, and ERP Service department has 2 team leaders. The
Project Manager and Administration and Personal Manager will
work directly with Myanmar operatives (Scenario, 2015). FIS in
manage and function department is formal group. Because they are
put together by organization, they have formal structure and
function. But they just do the task assigned by superior.
A team is a formal group established to achieve particular
objectives.
In FPT IS in Myanmar, 10 core people from Vietnam who had
enjoyed projects in Laos and Cambodia are team. They are sent
from Vietnam to Myanmar for project. They have task for UPG
customers. Every project at least will last for 6 to 12 months and

the project and have to adjust a part of the project according to
customers request (Scenario, 2015)
- Group behavior: Groups as well as in all departments of the company work,
FPT Information System

in Myanmar, the employees group to work

together to go through each stage of development. To become a working


team with good effect, almost following stage are required.
Forming: Early in 2015, a contract to develop an enterprise
resource planning (ERP) system for United Paints Group
(UPG) in Myanmar after one year of operation in that market. FTP
IS established Myanmar subsidiary with 10 core people, who
had joined projects in Laos and Cambodia (Scenario, 2015) The
group is just coming together, and may still be seen as a collection
of individuals in Myanmar. Mr. Minh, he is the Deputy General
Director of FIS and other 6 senior employees from FIS Global
Branch. The other 3 people from FIS ERP (Enterprise Resource
Planning). In Myanmar, they enrolled 40 local operatives.

Storming: In this stage, the group frequently involves more or


less open conflict. Between Mr. Minh and Myanmar employees do
not have the interaction. The pressure from the leadership style of
Mr. Minh, the staff not to follow schedule work because they do
not have incompetent and they often voice concern and criticism in
this phase. Working with him, subordinates are assigned tasks
clearly and required to strictly follow. He shouts at them
sometimes, Myanmar operatives find her when they feel hurt of
being shouted at. Some of them even quit the jobs without saying a

word, going to office to hand over tasks, documentations. But this


stage create a chance for leaders understand staff, people
understand each other.

Norming: This stage is characterized by the recognition of


individual differences and shared expectations. After Mr. Minh
knows the situation in Myanmar through Lisa, he knows the
weakness and the need of employees in Myanmar. Mr. Minh knows
that he must not only change his leadership style but also reset the
working environment and regulation in order to refresh his crew.
He enrolled more local people with requirement of interpersonal
skill and multi-cultural experience, ability to work under pressure
on duct training course for newbies, assign Vietnamese seniors as
mentors to Myanmar employees and pay on productivity and
duration of work. He will be paid 500% higher for working on their
vacation and reward for leader whose team has least labor turnover.
Furthermore, He required Lisas team to implement a virtual forum
for everybody to post their feedback and comment upon their jobs
then edit (if necessary) and transfer to people may concern and
follow up until it handled (Scenario, 2015) This stage make
employees are no longer afraid Mr. Minh and between the staff
and Mr. Minh is no longer distance.

Performing: Occurs when the group has matured and attains a


feeling of cohesiveness. Through 3 most stressful periods, after Mr.
Minh changes his leadership style, also reset the working
environment, regulation in order to refresh his crew and training

the employees. It is lead to the conflict is resolved and this stage


has been reached the group concentrates on its task. This is the
stage of best success in FPT Information System in Myanmar.

4.2. Discuss fators that may promote or inhibit the development of effective
teamwork in organizations
- Effective teamwork refers to the system of getting people in a company or
institution to work together effectively. The idea behind it is that a group of
people working together can achieve much more than if the individuals of
the team were working on their own (wise Geek, 2013)
- The effectiveness of a team is determined by 2 factors: Given factors and
Intervening factors.
a. Given factors is include Group member and Group task
Group members: In phase 1, Myanmars employees are quite
slow, often far behind from the schedule, bad at English and
they do not have industrial working attitude (Scenario 2015)
All of elements are inhibit the development of effective
teamwork. But after Mr. Minh had gone back to Vietnam, he
realized need to train them. He enrolls more local people with
requirement

of

interpersonal

skill

and

multi-cultural

experience, ability to work under pressure conduct training


course for newbies. When they have more skill, they feel
confident and more interested in their job. Their ability, skill
and experience after training are suitable with the job. It will
increase the productivity and efficiency of the product and
promote the development of effective teamwork.
Group task: FIS are granted a 6-month extension to fulfill the
project and have to adjust a part of the project according to
customers request (Scenario 2015). The change in structure
and time enabling employees more motivated and have more

time to complete the task in the best way. This also makes
customers happy with the results received.

b. Intervening factors are not required. Have intervening factors will


make their activities more effectively. It includes Members
motivation, Processes and Procedures and Leaders style.
Members motivation: The employees of Myanmar paid on
productivity and duration of work. With the Vietnamese
seniors, he paid for them 500% higher for working on
vacation and reward for leader whose team has least labor
turnover (Scenario 2015). These elements make up the
motivation for employees. It will promote the development of
effective teamwork.

Leaders style: He was more concerned about staff, He


require Lisas team to establish a virtual forum for employees

may concern and follow up until it handled. Mr. Minh did not
do all task that segment it out for the leadership group,
requested research leaders to task and report to him when
problems occur (Scenario 2015). It is the better change of

for everybody (Scenario 2015). Virtual forum is a community of people
sharing common interests, ideas, and feelings over the Internet or other
collaborative networks (Stacy Wren, 2006) Mr. Minh required Lisa make a
virtual forum for employees can give their feedback, comment upon their job
then edit and put one people may concern and follow up until it handled. It has
both advantages and disadvantages.
Advantages: Using virtual forum help employee is no longer afraid to speak
out the wishes and opinions of themselves. They can contribute personal
opinions and their problem. Virtual forum make the leader more understand
their employees and they can create motivate to employees. In addition, it
makes the distance between employees and management more closely. They
can share life issues such as family, friends, children for help people understand
each other.
Disadvantage: Handle of staff's issues on the forum quite laborious. Lisa
must filter each comment and feedback; some feedback would be a false and
untrue. Furthermore, virtual forums can use the virtual name, so people will be
able to give negative reviews and even offend other employees. This makes
some people feel vulnerable. Beside, virtual forums can be hacked, the internal
communication within the company as employee information, management and
the company's decision will be stolen. The competitors can use that information
to threaten the jobs of the company.
Examples of other case for a sucessful application of technology in team
functioning in Zappos company:

In Zappos Company, when they want to use for intra-company


communications, they will use electronic email. Electronic email is the
exchange of computer-stored messages by telecommunication (Agareev Oct
2015). Communicating by email is almost instantaneous; it can enhance
communication by allowing for rapid dissemination of information. No other
form of communication in writing as fast as an email. It is easy to use and
popular around the world, regardless of company employee who knows how to
use it. Memory capacity to send in emails is huge; staff can send text, photos
and even video. Employees can access information from a computer, phone or
PDA almost anywhere. The use of email in a business can increase productivity
for employees and can be a quick way to increase sales as well.

Conclusion
The motivating factor, teamwork, groups and group dynamic greatly influenced
the development of the company. The motivating factors affect employees
and the work environment and leadership style affects the motivation of
staff. Meanwhile teamwork, groups and group dynamics affect individual
members and the performance of the company. They may make the
company's productivity increases, on the other hand can also reduce
productivity.
