Introduction
The project assigned to me during my Summer Internship at Deloitte Touché Tohmatsu Limited was
titled “To provide a design or template for a periodic report of different talent metrics with a
compensation perspective in a feasible and efficient manner”. Through this project I deep dived to
understand the compensation philosophy of Deloitte and understand correlation with other talent
metrics and check if it is driving the right business decisions. I had the privilege to work under the
mentorship and able guidance of Mrs. Aravinda Dahiya, compensation leader, Mr. Amar Grandhi, VP,
compensation and Mr. Azeem Mohammed, Assistant manager, compensation.

Since the project is covered under Non-Disclosure Agreement (Confidentiality Agreement), the data and
research related to the project is confidential. However, I shall be able to provide my learning scope and
opportunities availed during the period of internship through this project in the form of Weekly Learning
Diary.

The learning opportunities through this industry project were immense. I was successfully able to relate
and apply the concepts learnt during our course of PGDHRM at IIM Ranchi to the real life project
scenario and meet the business requirements. During the course of the project, broader classroom
topics and concepts of compensation and benefits, Introduction to HR, Quantitative Techniques,
Qualitative Techniques, Recruitment and Selection were useful and applicable. Additionally, it also
provided me key insights about business requirements and the organization culture at Deloitte. The
opportunity to deal with multiple departments during the course of my project helped me gain a holistic
understanding of various functionalities in the organization and their subsequent integration to achieve
goals. The conversations and structured interviews with various business leaders of Deloitte undertaken
during the course of the project helped me gain insights and realize the ground reality and hence
enabling better decision making.

To come up with the design for the periodic report I approached my project by using the concepts of
Design thinking to develop the most efficient and user friendly reports. The design thinking approach
consist of the following 6 steps:

Thus these 6 steps has helped me break down my project objective into 6 actionable steps which I
planned accordingly to accomplish during my 8 weeks of my internship. These goals are further
illustrated as follows:
Understand
The first week of my internship was to understand the different set of analytics that are currently shared
by Deloitte’s compensation team and what are the different insights that are available in those reports
of different talent metrics.

So to understand the necessary talent metrics I spent the first week of my internship to study the
different reports shared with the leadership team and other departments by the compensation team.

Empathize
With the knowledge of different reports currently generated my next step was to understand what my
key end users are looking for. So I created a structured questionnaire and had qualitative conversations
with different leaders, lead business advisors, business advisors, analysts and help understand what the
information they are looking for, in what format they want the data(PPT,excel dashboard) and how they
drive the right business decisions. The conversations also helped me understand the different
information they look for on a periodic basis and on a yearly basis and what challenges they face to
draw the insights and facilitate them in their decision making process.
Define
With all the information from the structured questionnaire and research from the current reports I
started to identify different talent metrics important to derive right actionable insights and find out if
there is any correlation with our compensation philosophy and if it is driving the right business
decisions.

With the various anchors identified, I also started looking for the best way to represent those anchors in
the most insightful, sustainable and efficient manner.

Ideate
Once I had the different anchors necessary for the report, the next step was to identify the different
format to represent those anchors in the most efficient, sustainable and user friendly ways. So I studied
the best way to represent data by using different tools like PowerPoint, excel, tableau. Since the
dashboard will be used by different leaders and may have specific requirements as per their
requirements, a live dashboard was chosen to represent the various data points as it provides the end
users with the flexibility to focus on a particular data point of their choice.

Once the format of representation was decided I created various designs for the dashboard to represent
the data in the user friendly manner. I also created a standard operating procedure (SOP) with detailed
steps specifying the frequency of updating the dashboard, sources of data points and deciding the
access to key end users.

Prototype
After finalizing the design I created a working prototype using one of the departments of Deloitte to get
the actual look and feel of the dashboard. The dashboard was further iterated based on the feedback
from the leaders and necessary updates and tweaks were made to make the dashboard more effective
and user friendly for the leaders.

Evolve
Once the template was finalized, I also provided a sustainability and action plan to replicate the
dashboard across other function areas across Deloitte and avoid any duplication of data.
