Strategic Human Resource Management

Recruiting and retention in India today leaves little margin for error. It is a challenge to make sure that new employees are right for the job, and to make the best employees stay. The project attempts to identify the various recruitment methods followed, identification of the conversion rate and thereafter its reasons. The analysis mainly focuses on the Human Resource Solutions of the consultancy. The primary focus of the project is to analyze the conversion ratio of the candidates short listed by the organization/Consultancy and the candidate who finally turned up finally for the job when offered.

However the secondary focus analyses various recruitment methods adopted by the company to tap the potential labor. Data analysis includes qualitative and quantitative techniques. The analysis is done in detail to find the existing scenario and new recruiting strategies with respect to the objective. Data collection is carried out by way of literature review. The literature review has been done through company records, customer feedbacks, journals and other publications. The project identified a low conversion rate of the candidate. The reasons for this gap was found out to be inadequate skill sets, qualification, inadequate experience; lack of proper communication skill; lethargies in the job for various reasons. The findings show that the recruitment process takes place mainly in the consultancy through walk- ins, candidate referrals, employee referrals and campus recruitment. The recruitment procedure followed is aptitude test, group discussion, interview, psychometric test and final interview respectively.

The development of strategic human resource management in organizations has influenced both the work of HR professionals and the work of HR consultants. These two professions share the same area of expertise but they approach it from different angles. The HR professional works inside the organization whereas the HR consultant works on behalf of the organization.

In light of the SHRM literature, HR professionals tend to reduce the routine HR work and focus more on the strategic HR work. Thus, HR professionals are asked to add strategic value to their organization. One alternative they have is to play the role of a business partner who ensures the strategic contribution. The newer role for HR professionals is the role of a player who actually makes things happen for the customers. The real challenge for HR professionals is to reach for more than they think is possible. A lot of their success as a strategic contributor depends on themselves, on how confident they are playing their part in strategy making and implementation. Also, they should make their strategic contribution visible to others in the organization. As the organizations concentrate more on fulfilling the needs of the customers, customerorientation should also lead the work of HR professionals. They are equally expected to improve customer experiences. Winning the hearts of the customers along with employees and investors becomes the real value created by the HR function.

Unsurprisingly, the recent developments in the area of human resources have affected the HR consulting work. The work of HR consultants evolves within the strategic transformation of HR functions and thus, they could help the HR professionals to become more focused on adding value to their organization. The value adding activities depend on the in-house capabilities of the client organization and the skills and capabilities of the consulting firm. The Information Technology (IT) sector in India holds the distinction of advancing the country into the new-age economy. The growth momentum attained by the overall economy since the late 1990s to a great extent can be owed to the IT sector, well supported by a liberalized policy regime with reduction in telecommunication cost and import duties on hardware and software. Perceptible is the transformation since liberalisation India today is the world leader in information technology and business outsourcing. Correspondingly, the industrys contribution to Indias GDP has grown significantly from 1.2% in 1999-2000 to around 4.8% in FY06, and has been estimated to cross 5% in FY07. The sector has been growing at an annual rate of 28% per annum since FY01.

Indian IT companies have globally established their superiority in terms of cost advantage, availability of skilled manpower and the quality of services. They have been enhancing their global service delivery capabilities through a combination of organic and inorganic growth initiatives. Global giants like Microsoft, SAP, Oracle, and Lenovo have already established their captive centers in India. These companies recognise the advantage India offers and the fact that it is among the fastest growing IT markets in the Asia-Pacific region.

Information Technology has been a dynamic sector in many developed economies and India has stood out as a developing country where IT, in disguise of software exports has grown dramatically. The Job Industry is one of the largest and most competitive Industries in the world today. With the growth and expansion of society as a whole, manpower requirement are sky rocketing. A Consultant or a Recruitment Firm works towards reducing clutter and streamlining the manpower requirements of Companies, big and small. These firms serve as middlemen and help organizations and job seekers to find each other.

Companies hire Placement Consultants who in turn help them to find the right candidate to join their organization. Job Seekers contact Recruitment firms to help them identify and then apply for the right job. Today, the Recruitment Industry has grown to tremendous levels and there are specialized consultants serving different fields. Working Model

Consultants work for a number of different Companies, small and large. These head hunter groups receive details about the job vacancy such as job responsibilities, desired experience, remuneration etc. Next, Consultants go through their present database of job seekers registered with them. This database of aspiring candidates is a Placement Consultant's resource built over a period of time. Job seekers contact recruitment firms either through phone, email or walk-ins and register their Resumes with them.

Market share of HR Consultants in India The Rs.1, 600 crore job search market in India is dominated by consultants who have about 65 per cent market share. A majority of them are small players who use job portals for recruiting candidates.

Future Role of HR Consultants Traditionally, the role of the Human Resource professional in many organizations has been to serve as the systematizing, policing arm of executive management. In this role, the HR professional served executive agendas well, but was frequently viewed as a road block by much of the rest of the organization. While some need for this role occasionally remains you wouldnt want every manager putting his own spin on a sexual harassment policy, as an example much of the HR role is transforming itself. The role of the HR manager must parallel the needs of his changing organization. Successful organizations are becoming more adaptable, resilient, quick to change direction and customer-centered. Within this environment, the HR professional, who is considered necessary by line managers, is a strategic partner, an employee sponsor or advocate and a change mentor. HR Consultants Vital Role The Consultants play a vital role in staffing of clientele needs and provides employment for local people, however getting the right prospective candidate for employment still remains a challenge because of changing manpower requirements of the clients based on the project assignments they carry out and moreover the consultant should be acting as gap filler and also to care about the changing needs of preferences of candidates who look to be placed under better employer.

However, the consultants should provide advices for the employer for practicing finest human resources policies so that they can afford to retain the employees by providing lucrative benefits so that the dearth of quality professional can be reduced. It is up to employer consultant to vigil on the competition in the industry to match the requirements arising out of competition. It is also important for the employer to prepare the right job description and forward the same to consultant, who can bring the right candidate for right job. The consultant should not restrict themselves to staffing and should ease the difficulties faced by both prospective employees and employer. The consultant should be a good strategist who can leverage the skills of prospective employee in placing them in right organization.

For the consultants the era has began to create the new talent pool who can take the organizations to the reach its goal and in-turn the consultants should cultivate to have immaculate systems and process of creating jobs in the market and finally to reduce the failure in the process of staffing.

Purpose of the Study

1) To study the Satisfaction Level of the HR Managers of various firms towards the HR services rendered by VPS Consultants. 2) To comprehend about the clienteles needs for further improvement in the service.

Research Methodology

Descriptive Research method has been applied for carrying out my project to find out the satisfaction level of the HR Managers of various firms belonging to different kinds of sectors. Primary data were collected from the sample size of around 94 HR Managers for the study purpose through the form of circulating questionnaires to the respective HR Managers of various corporate firms.

Descriptive research is used to obtain information concerning the current status of the phenomena to describe "what exists" with respect to variables or conditions in a situation. The methods involved range from the survey which describes the status quo, the correlation study which investigates the relationship between variables, to developmental studies which seek to determine changes over time.

Sample Frame

Sample frame would include a list of HR managers from each of the above sectors. Questionnaire is to be prepared accordingly and have to meet the HR Managers personally to get them filled for our study purpose.

Sample Size

A sample size of 94 HR managers of different industrial sectors has been included for the study. The list of industrial sectors includes as follows, Retail Automobile IT Engineering & Constructions FMCG Hospitality Healthcare & Pharmaceuticals Banking Telecom Media & Communication

Data Collection

The data has been collected from 94 respondents comprising out of the above said industrial sectors with the questionnaire. The Questionnaire got filled by personally visiting the HR Managers on their premises.

The data collected in the questionnaire were analyzed and interpreted with the help of SPSS Software to obtain the desired information. The charts and graphs were also used for the study.

With respect to the 5 point scale, from the above table, about 58 out of 94 participants have agreed that they are getting Right Candidates from VPS Consultants for filling and serving their employee vacancy position. 31 out of the 94 participants have strongly agreed that they are getting the Right Candidates from VPS and the remaining 5 participants are neither agreeing nor disagreeing with VPS Consultants Timely Services, ie, they are (Neutral). But none of them were disagreeing or strongly disagreeing with its Capability to send them the right kind of candidates. Interpretation:

With respect to the 5 point scale, from the above table, about 45 out of 94 participants have agreed that they are having the services at favorable payment terms from VPS Consultants for their HR Solutions. 22 out of the 94 participants have strongly agreed that they are getting Favorable Payment Terms from VPS for its service and the remaining 27 participants are neither agreeing nor disagreeing with VPS Consultants Favorable Payment Terms, ie, they are (Neutral). This shows us that almost more than 60 % of clients are getting a flexible payment terms from VPS. Also the above Bar chart shows that 12 out of 16 IT companies are strongly agreeing that they are receiving the services from the VPS at Favorable Payment Terms.

Interpretation:

With respect to the 5 point scale, from the above table, about 45 out of 94 participants have agreed that they are getting a satisfying overall service from VPS Consultants. 42 out of the 94 participants have strongly agreed that they are getting the getting the satisfying overall service from VPS and the remaining 6 participants are neither agreeing nor disagreeing with VPS Consultants satisfying overall service, ie, they are (Neutral). This shows us that VPS has to improve its services only in certain facts to further increase the satisfaction level of clients as almost all the clients are satisfied with its performance.

Summary of Findings:

All the 94 participants of the sample are satisfied with the overall services rendered by VPS Consultants.

IT Companies are the most highly satisfied sector with respect to the various services of VPS and then comes Engineering and Constructions sector followed by other sectors.

The satisfaction level of clients with respect to Junior Level Employee Position is comparatively lesser than that of the Middle Level Employee Position.

39 out of 63 participants are satisfied, 14 participants are highly satisfied and the remaining 10 participants are neutral (i.e. neither satisfied nor dissatisfied) with respect to Junior Level Employee vacancy position fulfilled by VPS Consultants.

While in the fulfillment of Middle Level vacancy position, about 52 out of these 91 participants are satisfied, 37 out of 91 participants are highly satisfied and the remaining 2 participants are neither satisfied nor dissatisfied with its services (Neutral).

Coming to the fulfillment of Senior Level Employee position by VPS for its clients, around 26 out of the 35 participants are satisfied, only 7 out of 35 participants have got highly satisfied and the remaining 2 participants are neither satisfied nor dissatisfied with its services (Neutral).

About 58 out of 94 participants have agreed, 28 out of 94 participants have strongly agreed and the remaining 8 participants are neither agreeing nor

disagreeing(i.e. Neutral) with VPS Consultants Timely Rendering of Service. But none of them were saying that there was unacceptable delay in the services given by VPS towards them.

About 58 out of 94 participants have agreed, 31 out of 94 participants have strongly agreed and the remaining 5 participants are neither agreeing nor disagreeing(i.e. Neutral) with VPS Consultants capability of sending the right kind of candidates matching with the job description of the companys requirement for the employee vacancy position.. But none of them were saying that they were getting unmatched profiles of candidates through VPS Consultants.

The analysis shows us that almost more than 60 % of clients are getting a flexible payment terms from VPS. Because they were saying that there are some consultants who will be stringent with their Payment Terms and Conditions.

About 45 out of 94 participants have agreed, 42 out of the 94 participants have strongly agreed and the remaining 7 participants are neither agreeing nor disagreeing with VPS Consultants satisfying overall service, i.e., they are (Neutral). So it is a good figure that almost 87 Clients are satisfied with VPS Consultants Overall Services.

The analysis shows that 89.4 % of the participants are saying Yes to that will continue getting the services of VPS Consultants in case the recruit in the future. Out of remaining 10.6 % of participants, many of them have told that would do their own internal recruitment or Other Consultants.

The analysis shows that 89.4 % of the participants are saying Yes to that they are receiving the services of VPS Consultants for the past within 2 years only and the remaining 10.6 % of participants are receiving the services between 2 to 5 years. So here one thing should be noted down that majority of the clients have

been taking the services only from the past within 2 years. Hence it suggests that over a period of time more than 2 years, due to change of managements decisions and other internal requirement facts they have opted for some other HR Consultants.

The analysis shows that 69 out of 94 participants are will not change their HR Consultant while for recruiting in the future. Only 6 out of 94 participants are saying that they will change their consultant and other 19 participants are saying that they cant say about it as the decision to continue or not to continue with the VPS Consultants fully depend upon their management.

Recommendations:

VPS Consultants should focus more on Junior Level Employee Position since the majority of the clients have indicated that were satisfied but not highly satisfied. When asked about the reason, they pointed out that there would be some attrition of employees from their organization without any formal notice to them and also at times the employees would leave the firm within shorter period of time, say for instance even within a Month or two.

During the personal meeting with them, it has been found that the clients are
looking for VPS Consultants to further speed up their Head Hunting process for fulfilling their senior level employee position as they feel like that VPS is little bit slow in its service concerning the senior level positions. As most of the clients are undertaking the service of VPS Consultants only from the period less than 2 years, they need to really focus on their old clients as well in order to revive the relationship to build the Business deals again. It had been

found during the tele-conversation with the old clients who were once successfully undertaken the services of VPS Consultants have then taken the services from other consultants and stopped it from VPS Consultants after a period of more than 2 years.

VPS Consultants have less number of customers in FMCG, Banking and Telecom sectors. So they need to concentrate more these sectors to imbibe more business deals with them. This would raise the fame and recognition for VPS Consultants and its services.

Some clients who have got satisfied but not highly satisfied with the performance of VPS insisted during the meeting that VPS Consultants are giving fair amount of performance overall but needs to suggest their clients on how to reduce the attrition rate with the help of new Techniques and procedures.

Some Clients feel like they are expecting VPS Consultants to give an extensive set of Training program in some specialization for their employees that would be good for their firms growth and the employees growth.

Yet there are considerable amount of clients who were not highly satisfied but satisfied towards various services of VPS Consultants for their junior, Middle and Senior Level employee positions. So VPS needs to look for further improvements in its services in order to convert the clients from Satisfied Level to Highly Satisfied Level of Mind.
