SOCIALIZATION PREFERENCES AND INTENTIONS: DOES ONE SIZE FIT ALL?

Summary

No, one size does not fit all newcomer when it comes to socialization Purpose of this research was to investigate student preferences for socialization tactics and their intentions to be proactive Socialization two main approaches have been discussed a. Organization Initiated approach focuses on socialization tactics b. New comer initiated approach focuses on the proactive behaviors

In a sample of 243 undergraduate university students five factor model of personality and proactive personality with socialization tactics preferences and proactive behavior intentions are examined

Socialization tactics
Six Socialization tactics are: Collective vs Individual, Formal vs informal, Sequential vs random, Fixed vs Variable, Serial vs disjunctive, Investiture vs divestiture

Institutionalized tactics contain Collective, formal, sequential, fixed, serial, investiture rest all of them falls in Individualized tactics.

Socialization tactics

The result shows that individual who are high on tolerance, sensitivity, trust (agreeableness) prefer Collective, formal, sequential, fixed tactics Individual higher on talkative, sociable (extraversion) reports higher intentions to face difficulty once began a new job

Variables and Hypothesis


Dependent variable: Socialization Independent variable: Job satisfaction, Role clarity, Personality, Extraversion, Agreeableness Hypothesis: New comers job clarity increases job satisfaction and personality development which enhances the organizational socialization Newcomers higher on extraversion will have a preference for institutionalized socialization tactics Agreeableness will be related to higher intentions for general socialization

Personality variable agreeableness was positively related to institutionalize content and social tactics Individual high on openness to experience and low on proactive personality also preferred institutionalized social tactics Personality predicts preferences for socialization tactics and intentions to be proactive One size does not fit all when it comes to new hires

Research GAP

Research on new comers preferences for how they desire to be socialized and their intentions to be proactive Theory of planned behavior could be used to predict proactive intentions Future research might test the effectiveness of proactive behavior interventions on newcomers intentions, behaviors and socialization outcomes College and universities should educate students about the importance of being proactive when they begin a new job
